Abstract通过探讨组织气氛、工作压力、性别等人口学变量对工作倦怠的影响,以期望为企业管理者提供降低员工工作倦怠、提高员工工作效率的方法.本研究以民营企业员工为对象,通过问卷调查的方式对分属5类不同行业的270名员工的相关情况进行了调查分析,得出以下结果:1)不同性别员工的工作倦怠水平差异不显著,男性的工作压力高于女性,女性感受到的组织气氛比男性要好;2)不同工作类型的员工的工作压力差异显著,压力最大的三类工作岗位依次为生产、行政和研发;3)工作压力、组织气氛与工作倦怠的玩世不恭和情绪衰竭两维度之间两两显著相关,与低成就感的相关不显著;4)工作压力中介了组织气氛对工作倦怠的玩世不恭、情绪衰竭两维度的影响.结果表明企业要针对不同的岗位采用不同的管理方法,同时要尽力营造好的组织气氛,这样有利于降低工作压力,进而降低工作倦怠的水平.
Other AbstractBy exploring the influence of organizational climate, job stress, demography variables on job burnout, we expect to provide many methods for enterprise managers to decrease job burnout and improve efficiency. 270 em ployees, belonging to five different categories private enterprises, participated in the questionnaire survey. The re suits are as follows: 1) The job burnout of different genders were not significant; The job stress of male employees was higher than the female employees, while the female employees felt better than male about organizational cli mate; 2) The staffs from various positions had different feelings for job stress, the three relatively greatest pressure positions are production, administration and research ~ development; 3) Job stress, job burnout and organizational climate were significant correlation; 4) Job stress mediated the influence of organizational climate on two dimensions of job burnout, emotional exhaustion and depersonalization; Both job stress and organizational climate had no signif icant influence on diminished personal accomplishment. The results show that the enterprise should provide different rewarding mechanisms according to different positions, and also try to improve organizational climate, in order to reduce job stress, and relieve job burnout at last.
