摘要 | 当前远程教育不仅已经成为我国各类教育培训机构的一种重要教学手段,更是我国构建终身教育体系和创建学习型社会的一个重要组成部分。如何鉴别和选拔优秀的远程教育教师,是教育界要面临的一个不可回避的课题。“胜任特征”概念的引入为鉴别和选拔优秀远程教育教师提供了新的视角。目前,国内外关于胜任特征的研究很多,大多都是围绕企业进行的,因此,本研究希望能为远程教育教师的研究提供一定的理论依据和方法支持。 本研究运用行为事件访谈法(BEI)访谈了30名来自北京某成人高校一线远程教育教师,比较不同绩效组的远程教育教师胜任特征的差异,构建教育教师胜任特征模型。根据该模型形成了调查问卷,并对全国732名一线远程教育教师进行调查,检验模型的结构效度。将该模型运用到远程教育教师的招聘中,并检验了模型的外部效度。 研究取得的主要结果如下: 1. 构建了具有5个“鉴别性胜任特征”和22个“基准性胜任特征”的远程教育教师胜任特征模型。 2. 远程教育教师胜任特征模型中的胜任特征可划分为个性情感特征、认知能力、教学能力、管理能力4个胜任特征群。 3. 远程教育教师胜任特征模型具有良好的结构效度。 4. 远程教育教师胜任特征模型具有良好的外部效度。 5. 远程教育教师胜任特征模型在人力资源管理中的初步应用取得了较好的效果。 |
其他摘要 | The current distance education not only has become an important means of teaching of China's various types of educational institutions, but also is an important part of constructing the lifelong education system and creating a learning society. How to identify and choose the excellent teachers in distance education and educational circles is facing an unavoidable topic. The“competency”provide a new perspective for teachers of Identification and selection in distance education. At present, there are a lot of research on the competency in domestic and international,but most of these research are about the enterprises. The author hopes to provide the theoretical support and the methodological dist for teachers in distance education through the dissertation research. The program had interviewed 30 teachers in distance education by BEI (Behavioral Event Interviews) technology, and then analyzed the themes of key events, complimented behavior code and compared the competency character of the teachers with different achievements. Testing the competency of construct validity based on questionnaire survey.Apply the model to the recruitment of teachers in distance education to Test the competency of external validity. The main conclusions of this study are as follows: 1. The model includes 5 distinctive competency characters which can be used to formulate the standard of appraising excellence rewards and punishment. The model also includes 22 benchmark competency characters which can be used to formulate the standard of employing a teacher. 2. All the characters are divided into 4 groups of competency characters. 3. The competency of construct was reliability and validity. 4. The competency of external was reliability and validity. 5. Apply the competency model of teachers in distance education to the management of human resources acquired a well achievement. |
