Abstract

研究目的:(1)检验职业认同影响精神科医护工作者人格与职业倦怠的机制;(2)检验精神科医护工作者人格一职业理想人格匹配与职业倦怠的关系;(3)检验职业认同影响精神科医护工作者人格一职业理想人格匹配与职业倦怠的机制。

研究方法:研究一和研究二分别以来自17个省的286名和13个省的213名精神科医护人员作为研究对象,采用迷你大五人格量表(the Mini一IPIP scale)中文版、职业认同量表(Professional Identity Scale)和职业倦怠量表(MBI-GS)进行施测。主要统计分析方法包括皮尔逊相关分析、多元层次回归和BOOTSTRAP中介作用检验等方法。

研究结果:研究一:(1)大五人格各维度对精神科医护工作者的职业倦怠有显著的预测作用,其中积极人格品质如外向性、宜人性、责任心、开放性对职业倦怠有负向预测作用,消极的神经质人格品质对职业倦怠有正向预测作用;(2)职业认同负向预测职业倦怠;(3)职业认同在宜人性和神经质人格维度与职业倦怠的玩世不恭维度上起到部分中介作用(9S%CI:-0.1450,-0.0056;95%CI:0.004'7,0.1280); (4)职业认同在宜人性和责任心人格维度与职业倦怠的成就感低落维度上起到部分中介作用(95%CI:-0.1956,-0.0429;95%CI:.0.1982,-0.04307); (5)职业认同在神经质人格维度与职业倦怠的成就感低落维度上起到完全中介作用(95%CI: 0.0108,0.1499).

研究二:(1)现实人格一自评职业理想人格匹配度的类内相关系数(IcC)负向预测职业倦怠、欧氏距离和大五人格各维度的差异值均正向预测职业倦怠;(2)现实人格一平均职业理想人格匹配度的类内相关系数值负向预测职业倦怠;(3)职业认同负向预测职业倦怠(4)职业认同只在现实人格一自评职业理想人格匹配与职业倦怠的关系中起中介作用,其中职业认同在现实人格一自评职业理想人格的责任心差值与职业倦怠的关系中起到部分中介作用(95%CI:0.0969,0.3931)、在类内相关系数值与职业倦怠的关系中起到部分中介作用(95%Ci:-0.2542,-0.0590).

研究结论:职业认同在精神科医护人员与职业倦怠间的关系具有中介效应;职业认同在精神科人格一职业理想人格匹配与职业倦怠的关系中具有中介效应。

Objective: (1) To investigate the effect professional identity on personality and burnout among psychiatric medical workers. (2) To explore the relationship between personality- ideal occupational personality consistency and burnout. (3) To examine the mediator effect of professional identity in the relationship betwccn personality/personality-ideal occupational personality fit and burnout among psychiatric medical workers.

Methods: 286 psychiatry department medical staffs participated in Study 1, 213 psychiatry department medical staffs took part in Study 2. Participants filled questionnaires consisting of the Mini-IPIP scale, Professional Identity Scale, and Maslach Burnout Inventory General Scale (MBI-GS). Person correlation analysis, multivariate regression and mediation analysis were conducted in data analysis.Results:

Study 1:(1) All dimensions of dig Five personality were significantly related to burnout. Extroversion, agreeableness, neuroticism and openness negatively predicted burnout; (2) Professional identity could negatively predict burnout; (3)Professional identity partially mediated the relationship between agreeableness,neuroticism and cynicism at work respectively (95%CI:-0.1450,-0.0056;95%CI:0.0047,0.1280).Professional identity plays a partial mediating role in the relationship between agreeableness, conscientiousness and inefficacy at work (95%CI:-0.1956,-0.0429995%CI:-0.1982,-0.0437). Professional identity mediated the relationship between neuroticism and inefficacy at work (95%CI:0.0108, 0.1499).

Study 2: (1)The intra-class correlation coefficient (ICC) could negatively predict burnout;The Euclidean distance and the discrepancy of extroversion, agreeableness,conscientiousness, neuroticism, openness could predict burnout;(2) The mean intra-class correlation coefficient (ICC)(Reality一average)) could negatively predictburnout(p=-0.233,p<0.001);(3)Profcssional identity negatively predicted burnout. (4)The professional identity played a partially mediating role in the relationship between the individual level of personality-occupation fit and burnout. A.nd the relationship between the intra-class correlation coefficient (ICC) of personality-occupation fit and burnout was partially mediated by professional identity (95%CI:-0.2542,-0.0590); The relationship between the discrepancy of conscientiousness and burnout at world was partially mediated by professional identity (95%CI:0.0969, 0.3931).

Conclusion): Professional identity mediated the relationship between the personality/personality-ideal occupational personality fit and job burnout.
