研究过程中把理论分析和实证研究相结合,使用组织职业生涯管理量表、工作投入量表、职业成功量表和生涯适应力量表,以350名企事业单位员工为问卷调查对象,共收到315份有效问卷,运用统计软件对315份样本进行实一证分析,得到以下几点结论:(1)生涯适应力正向影响职业成功。(2)生涯适应力正向影响工作投入。(3)工作投入正向影响职业成功。(4) 工作投入在生涯适应力和职业成功的关系中有明显的中介作用。(5)组织职业生涯管理在工作投入和职业成功之间的关系上起到正向调节作用。


Other Abstract

With the development of science and technology and the intensification of organizational change, employees work in different organizations or in different departments of the same organization. We have entered in the era of boundaryless career. An organization that can empower an individual has lasting vitality. How to help employees achieve professional success and keep them working and organizing their enthusiasm is an urgent task for enterprises to solve. This study based on the career construction theory and conservation of resource theory. These theories suggest that career adaptability is the key ability and psychological resources to achieve career success. This study constructs career adaptability theory model of the impact of Career success. This model exploz0}s that fob engagement' mediated the relationship between Career adaptability and Career success, and further explores that organizational career management moderated the relationship between job engagement and career success.

In the course of research, theoretical analysis and empirical research are combined .We used questionnaire survey method. The design of the questionnaire was based on the career adaptability scale, the job engagement scale, the organizational career management scale and the professional career success scale .ale surveyed 350 enterprise or business unit staff. A total of 315 valid questionnaires were received. statistical software was used to analyze 315 samples to get the following conclusions: (1)Career adaptability has positive impact on career success(2)Career adaptability has positive impact on job involvement.(3)Job involvement has positive impact on career success.(4)Job involvement mediates the relation of career adaptability and career success.(5)Organizational career management moder0ates the relation of job involvement and career success.

Most of the hypotheses proposed in this study have been verified. It can effectively promote the employees' job involvement and help employees achieve their career success through the promotion of career adaptability. This study enriches and expands the theory of cap0eer success. This study dissects the path of employee career success, and provides valuable theoretical support for employees' career growth and enterprise career management practice.
