人际信任对教师人格与职业倦怠关系的中介作用:一个多水平的分析

摘要研究目的:(1)检验人际信任影响教师人格与职业倦怠的机制;(2)检验团队认同影响教师人格与职业倦怠的机制;(3)检验团队认同影响教师人格与人际信任的机制;(4)检验团队认同影响教师人际信任与职业倦怠的机制;(5)检验团队认同与人际信任对教师人格与职业倦怠关系的共同作用机制。 研究方法:以来自7个省15个城市19所中小学校的1946名教师作为研究对象,采用大五人格量表(BF工)中文版、团队认同量表、人际信任量表和中学教师工作倦怠量表,以描述统计、相关分析、层次回归和多层线性模型为主要统计方法。 研究结果:(1)人际信任在开放性、外向性、宜人性和神经质人格维度与成就感丧失的关系中起到部分中介作用(95% CI:-0.4181, -0. 2181; 95% CI:-0.3831, -0.2062; 95% CI :-0.6479,-0.3458; 95% CI:0.2120, 0. 4019 );人际信任在外向性和神经质人格维度与精力枯竭的关系中起到部分中介作用(95% CI: -0.7869,-0.3497; 95% CI: 0.2159, 0.6237,人际信任在宜人性人格维度与精力枯竭的关系中起到完全中介作用(95% CI :-1.4466, -0.6510 ); 人际信任在外向性、宜人性和神经质人格维度与热情枯竭的关系中起到部分中介作用(95% CI:-1.7097,-0.98529 95% CI: -2.7375,-1.75199 95% CI: 0:9572, 1.5879)。(2) 团队认同对教师人格与职业倦怠的关系具有跨层调节作用,团队认同与外向性( β=0. 37, p<0. 05)和宜人性(β=0.41, p<0.05)的交互作用显著预测成就感丧失。(3)在控制了团队认同后,人际信任在开放性人格维度与成就感丧失间不再具有显著的中介作用。 研究结论:人际信任对教师人格与职业倦怠间的关系具有中介效应。团队认同对教师人格与职业倦怠间的关系具有跨层调节作用。控制团队认同后,除人际信任在开放性与成就感丧失间不再具有中介作用外,其他主要的中介作用依然存在。
其他摘要objective: Investigate the mechanisms underlying the impacts of (1) interpersonal trust on teachers' personality and job burnout, (2) group identification on teachers' personality and job burnout, (3) group identification on teachers' personality and interpersonal trust, (4) group identification on teachers' interpersonal trust and job burnout, (5) group identification and interpersonal trust on teachers' personality and job burnout. Methods: The subjects were 1946 teachers from 19 primary and secondary schools in 15 cities of 7 provinces of China. The Chinese edition of the Big Five Inventory (BFI), Group Identification Scale, Interpersonal Trust Scale and Job-Burnout Inventory for Middle School Teachers were used. The major statistical methods were descriptive statistics, correlation analysis, hierarchical regression and hierarchical liner model. Results: (1) Interpersonal trust had a partial mediation effects between professional self-effectiveness burnout and openness, extraversion, agreeableness or neuroticism personality dimension (95% CI: -0.4181,-0.2181; 95% CI:-0.3831,-0.2062; 95% CI: -0.6479,-0.3458; 95% CI: 0.2120, 0.4019); interpersonal trust had a partial mediation effects between energy burnout and extraversion or neuroticism personality dimension (95% CI:-0.7869,-0.3497; 95% CI: 0.2159, 0.6237); interpersonal trust had a complete mediation effects between energy burnout and agreeableness personality dimension (95% CI:-1.4466,-0.6510);interpersonal trust had a partial mediation effects between passion burnout and extraversion, agreeableness or neuroticism personality dimension (95% CI:-1.7097,-0.9852; 95% CI: -2.775,-1.7519; 95% CI: 0.9572, 1.5879). (2) Group identification had a cross-level moderating effects on teachers' personality and job burnout; the interactions between group identification and extraversion (β=0.37, p<0.05) and agreeableness (β=0.41,p<0.05) personality dimensions significantly predicted the professional self effectiveness burnout. (3) After controlling group identification, interpersonal trust had no significant mediation effects between openness personality dimension and professional self-effectiveness burnout. Conclusion: Interpersonal trust has a significant mediation effects between teachers' personality and job burnout. Group identification has a cross-level moderating effects between teachers' personality and job burnout. After controlling group identification, the mediation effects still exist except the mediation effect of interpersonal trust in the relationship between openness and professional self-effectiveness burnout.
