Abstract目的:了解工作属性、社会支持对电信员工工作家庭冲突的影响。方法:对北京市某大型电信公司526名员工进行分层抽样问卷调查,采用多层次回归分析对数据进行分析。结果:在控制人口统计学变量后,工作要求对工作侵扰家庭有显著的正向影响(β=0.428,P<0.01),而工作决策幅度、上级支持、同事支持和家人/亲友支持则对其有显著的负向影响(β=-0.198、-0.136、-0.109、-0.103,P<0.05或0.01);工作决策幅度、上级支持、家人/亲友支持对家庭侵扰工作有显著的负向影响(β=-0.187、- 0.196、-0.145,P<0.01)。结论:通过适当降低工作要求,提高工作决策幅度,增加上级、同事、家人/亲友的社会支持能有效降低员工的工作家庭冲突。
