Relation between work stress and mental health of information technology employees:the mediating role of work-to-family conflict(WFC) and moderating role of boundary management style
This research aimed to explore the relationship between challenge-hindrance stressors and mental health of information technology employees, investigate the role of work-family conflict as a mediator, and the role of border management style as a moderator. Methods: three-stage questionnaire survey was conducted among 351 information technology employees, by the challenge-hindrance stressors scale, border management style scale, work-to-family conflict(WFC) scale, as well as the widely used general health questionnaire (GHQ-12). Results: the score of challenge stressors was 3.50±0.78, the score of hindrance stressors was 2.89±0.91, work-to-family conflict(WFC) score was 3.23±0.93, mental health score was 27.05±6.75. Hindrance stressors negatively predicted mental health(P<0.05), in the meantime, work-to-family conflict(WFC) also negatively predicted mental health(P<0.05). Challenge stressors positively predicted work-to-family conflict(WFC)(P<0.01), work-to-family conflict was also positively predicted by hindrance stressors(P<0.01).Work-to-family conflict played an indirect role in the relationship between challenge stressors and mental health, the 95% confidence interval for indirect effects was (-0.69,-0.09); in the relationship between hindrance stressors and mental health, work-to-family conflict(WFC) worked as a partial mediator, the mediating effect was -0.29, accounting for 24.07% of the total effect. There were three potential types of work-family boundary management style among information technology employees: integrators, family guardians, and work warriors. In the relationship between challenge stressors and work-to-family conflict(WFC), boundary management styles worked as a moderator.Conclusion: challenge stressors affect mental health of information technology employees by the indirect effect of work-to-family conflict, hindrance stressors affect mental health by the partial mediating role of work-to-family conflict. The potential types of boundary management style work as a moderator in the relationship between challenge stressors and work-to-family conflict(WFC).
