Based on the inspiration of the emphasis on autonomy and legitimacy in standardization management. The research made an empirical study from the psychological level of employees, and verified the importance of legitimacy in standardization management from a scientific perspective. The research establishes a research model of illegitimate tasks and job anxiety in the workplace . By exploring illegitimate tasks and job anxiety in the workplace by integrating the job requirement-resource model and the resource conservation theory. Furthermore, The research discussing the mediating role of organizational justice, and the moderating role of job autonomy from the perspective of work environment.
The research using the illegitimate tasks scale, the job-anxiety scale, the organizational justice scale and job autonomy scale. A total of 293 full-time employees over the age of 18 were selected as the research objects, and the results were collected through questionnaire survey to test the hypothesis model. Results: (1) Illegitimate tasks are positively related to job anxiety. (2) Illegitimate tasks are negatively related to organizational justice. (3) Organizational justice is negatively related to job anxiety. (4) Organizational justice plays a mediating role in the relationship between illegitimate tasks and job anxiety. (5) Job autonomy plays a moderating role in the relationship between illegitimate tasks and organizational justice. (6) Job autonomy moderates the mediating relationship of organizational justice between illegitimate tasks and job anxiety. When job autonomy is low, illegitimate tasks through the influence of organizational justice to job anxiety is stronger. When job autonomy is high, illegitimate tasks through the influence of organizational justice to job anxiety is not significant.
The research proves that illegitimate tasks will affect employees' mental health and cause job anxiety. In addition, job autonomy didn't directly regulate the impact of illegitimate tasks on job anxiety, but low job autonomy significantly affected the mediating relationship of organizational justice between illegitimate tasks and job anxiety. The study not only extends the literature of illegitimate tasks and job anxiety, but also actively explore the moderating role of work environment factors between illegitimate tasks and negative influence on the mental health. The study enriches the interaction of psychology and management, and provide empirical support to emphasizes the necessity of autonomy, legitimacy and justice in standardization management. When standardization management implementing, it should not only focus on improving the high quality development and efficiency of enterprises, but also pay attention to the legitimacy and necessity of system and standard designing. In the standardization work environment, enterprises should strengthen the autonomy and justice atmosphere and ensure staff mental health development.
