With the increasing external competition in modern society, organizations urgently need employees to carry out more organizational citizenship behavior to improve and promote organizational performance. In this process, organizational citizenship behavior gradually loses its voluntary nature and mutates into mandatory citizenship behavior. In recent years, compulsory citizenship behavior is more and more common in organizations, and has brought a series of negative and negative effects, such as counterproductive work behavior. Previous studies have predicted the relationship between coercive citizenship behavior and counterproductive work behavior, but there is no empirical study to explain the specific mechanism of action between them. This study based on the theory of psychological needs, the resources conservation theory and social exchange theory, this paper expounds the relationship between compulsory citizenship behavior and counterproductive behavior, and select employees silence as the intermediary factor between them, at the same time, combined with previous studies, from the perspective of emotion and cognition, respectively, the introduction of emotional exhaustion and moral push to take off as a intervening variable, build the double intermediary channel, To investigate the psychological mechanism between coercive citizenship behavior and counterproductive productive behavior.In this study, data were obtained through questionnaire survey, and data were analyzed by SPSS and AMOS. Statistical analysis and hypothesis verification were conducted by using descriptive statistics, analysis of variance, correlation analysis, structural equation model and other methods. The results showed that: 1. There is a significant positive correlation between compulsory citizenship behavior and counterproductive productive behavior; 2. Employee silence plays a mediating role between coercive civic behavior and counterproductive work behavior; 3. Emotional exhaustion and indifference and silence play a chain mediating role between coercive civic behavior and counterproductive productive behavior; 4. Moral disengagement and silence play a chain mediating role between compulsory civic behavior and counterproductive productive behavior; 5. Emotional exhaustion mediates the relationship between coercive citizenship behavior and employee silence, coercive citizenship behavior and counterproductive work behavior. 6. Moral disengagement plays an intermediary role between compulsory citizenship behavior and employee silence, compulsory citizenship behavior and counterproductive work behavior.
