Safety production is the prerequisite for economic and social development and an important guarantee for people to live and work in peace and contentment. To correctly handle the relationship between safety production and organizational development, it is necessary to make employees’ safety and health the central focus of the entire safety production. Only by controlling the key point of “people” can the organization’s sustained, healthy, and high-quality development be truly realized. Transformational leadership, as a leadership theory that emphasizes the joint development of individuals and teams, has released surging energy in the theoretical research and practical application of safety production management. However, China’s unique cultural background determines that in the process of promoting transformational leadership, the impact of differentiated leader behaviors is particularly prominent and cannot be ignored. In order to ensure that transformational leadership can exert the greatest effectiveness in safety production management, and to create an excellent environment that is more conducive to the improvement of organizational safety performance, it is bound to adopt a new path that is in line with the reality of Chinese organizations to explain the mechanism of differentiated leader behaviors so as to effectively control and significantly reduce its negative impact.Therefore, on the basis of collating domestic and foreign references, this paper constructed a hierarchical linear model of four variables: team-level differentiated transformational leadership, team-member exchange, leader-member exchange, and individual-level safety performance. With 233 front-line medical workers from 30 teams as the research objects, a three-stage questionnaires survey was carried out, and the survey data was analyzed by using Mplus. The results showed that team-level differentiated transformational leadership negatively affected the quality of social exchange relationship; there was a significant positive correlation between the quality of team-member exchange and individual-level safety performance; the quality of leader-member exchange had a marginal significance on individual-level safety performance; social exchange relationships played a certain cross-layer mediating role between differentiated transformational leadership and safety performance.From the perspective of social exchange relationship, this paper explored the cross-layer mechanism of team-level differentiated transformational leadership on individual-level safety performance, examined the intermediary nature of social exchange relationships, and made recommendations for the application of transformational leadership in Chinese organizations’ safety production management.
