Starting from the Big Five personality model, which is the most widely used in the personality theory of psychology, and the Upper Echelons Theory in the field of leadership research, this study explored the influence mechanism of group leader personality on group performance through questionnaire survey of 101 marketing groups from 9 life insurance companies. Through a questionnaire survey of 101 sales groups in 9 life insurance companies, this study explored the influence of the big five personalities of sales group leaders on the process factors of the top management team and how to further influence the group performance indicators. Among the big five personalities of group leaders, neuroticism and conscientiousness are the most influencing significant factors but their relationship with group performance and top management team process are not simple linear correlation. As for the process factors of the top management team, cohesion is significantly positively correlated with group performance, while power distribution is significantly positively correlated with team performance in a positive u-shaped curve. These findings not only enrich the understanding of the big five personality theory, but also deepen the research on the top management team of enterprise organizations. Meanwhile, they have certain practical guiding significance for the recruitment of personnel and the selection and training of marketing directors in the life insurance industry.
